The KISS Team Performance Model

A simple framework for consistently high team performance.

The KISS Team Performance Model focuses on four conditions that influence how effectively capable people work together: Kindness, Integrity, Simplicity and Standards.

Developed by One Degree founder Andy Nisevic, the model reflects a long-standing belief that high performance does not need more complexity. It needs the right conditions, made clear enough for people to understand and use.

Keeping High Performance Simple

High performance doesn't need to be complicated.

KISS grew from Andy Nisevic's long-standing preference for keeping things simple. The familiar phrase is “Keep It Simple, Stupid”. He has always liked the principle considerably more than the final word.

For One Degree, simplicity is not about lowering expectations or reducing something until it becomes simplistic. It is about removing unnecessary complexity so that people can understand what is expected, make better decisions and have a greater opportunity to succeed.

The framework is deliberately simple. Creating the conditions consistently is where the real work begins.

KISS focuses on the space between individual capability and collective performance, because that is where capable teams can either combine their strengths or lose some of their potential.

KISS looks at the conditions between people that help individual capability become collective performance. Each part of the model contributes something different, but none operates entirely on its own.

Kindness is not the same as keeping people comfortable.

Doing what is best for someone can sometimes mean saying what they would rather not hear.

Within KISS, kindness means caring enough about the person, the team and the outcome to be honest. It includes support and understanding, but it also includes feedback, disagreement, challenge and difficult conversations when those things are needed.

Without It

Silence, artificial harmony, delayed conversations and problems left unspoken.

With It

Honest feedback, useful disagreement, earlier challenge and more open conversations.

Integrity → Trust

Trust grows when words and actions consistently match.

People need to know that commitments mean something.

Integrity is demonstrated through reliability, responsibility and consistency. When people do what they say they will do, acknowledge when something has gone wrong and take ownership of their part, others have greater confidence in working with them.

Without It

Second-guessing, checking, uncertainty and reduced confidence in commitments.

With It

Reliability, ownership, confidence in others and stronger working relationships.

S Simplicity Alignment

Simplicity → Alignment

People cannot align around something they understand differently.

Clarity makes coordinated action easier.

Simplicity means creating enough clarity around direction, priorities, roles and decisions that people know what matters and where their effort should go. It reduces unnecessary complexity so that capable people can work towards the same outcome rather than interpreting it differently.

Competing priorities, duplication, unclear ownership and repeatedly revisited decisions.

Shared priorities, clearer ownership, coordinated action and better use of effort.

S Standards Consistency

Standards → Consistency

A standard only becomes a standard when it is applied consistently.

Expectations need to be clear enough to recognise and consistent enough to trust.

Standards make expectations explicit and help people understand what good looks like. When they are upheld consistently, regardless of the person, team or situation involved, performance becomes more predictable and accountability becomes easier.

The KISS Model

Kindness creates constructive challenge. Integrity builds trust. Simplicity creates alignment. Standards create consistency.

The Conditions Work Together

Strength in one area doesn't compensate for weakness in another.

The four KISS conditions influence one another. A team can be strong in one or two areas and still lose performance if another condition is missing. High performance comes from the combination.

Challenge Without Trust

Useful challenge can quickly feel personal or defensive.

People may question decisions, but without trust those conversations are more likely to create friction than progress.

Trust Without Challenge

A positive relationship can still leave important things unsaid.

People can trust and like one another while avoiding the conversations that would improve the work.

Alignment Without Consistent Standards

Everyone may know the direction while execution still varies.

Shared priorities matter, but performance becomes unreliable if expectations are applied differently across the team.

Standards Without Clarity

People can work hard and still pull in different directions.

High expectations are not enough if people are unclear about the priorities, ownership or decisions behind them.

Look At Your Own Team

You don't need a dysfunctional team to have a KISS problem.

Many teams appear to be working reasonably well. People are capable, the work gets done and there may be very little obvious conflict. The more useful question is whether the conditions exist for those people to perform as effectively together as they could.

K Kindness → Challenge

Do people challenge decisions in the meeting, or after it?

A team can appear harmonious while important concerns are being discussed elsewhere. Constructive challenge is visible when people are willing to raise what matters while something can still be done about it.

I Integrity → Trust

Can people rely on agreed actions being completed without chasing?

Trust is not only about relationships. It is also built through reliability. When commitments repeatedly need checking or following up, the team pays for that uncertainty in time and attention.

S Simplicity → Alignment

Would everyone give the same answer for the team's most important priorities?

People can all be working hard while working towards slightly different interpretations of what matters most. Alignment becomes easier to see when priorities, ownership and direction are genuinely shared.

S Standards → Consistency

Are standards applied consistently, regardless of who is involved?

Expectations can be understood without being applied consistently. When the acceptable standard changes depending on the person, situation or manager, consistency becomes much harder to achieve.

The issue may not be capability. It may be the conditions surrounding it.

Weakness in any one of these areas can reduce how effectively individual capability translates into collective performance. KISS gives you a simple way to look beyond whether the team is merely busy, competent or getting along.

KISS gives us a framework for understanding what is getting in the way.

The model is not a programme that gets applied in the same way to every team. It gives One Degree a practical way to look at the conditions influencing performance, identify where something may be getting lost, and decide what kind of support is actually useful.

Look at what is actually happening.

We start by understanding the team, the work, the relationships and the performance issues being experienced rather than assuming the problem in advance.

Find the conditions affecting performance.

KISS helps us explore whether challenge, trust, alignment or consistency may be limiting how effectively capable people work together.

Address what is getting in the way.

The response depends on the issue. That may involve team coaching, facilitated conversations, training, individual coaching or a combination of approaches.

Make improvement part of everyday work.

The aim is not simply to create a good session. It is to help the team turn better conversations, clearer expectations and stronger ways of working into normal practice.

The Principle

The intervention follows the problem, not the other way around.

One Degree does not begin with a predetermined training course and look for somewhere to apply it. We first try to understand what is affecting performance, then decide what support gives the team the best chance of improving it.

The purpose of KISS is not to create a better-looking model or a more enjoyable workshop. It is to help improve the conditions in which capable people work together, so that more of their capability can translate into useful performance.

Client Example

A professional services team increased average billability from 65% to 75% within two months.

One accountancy practice invested in One Degree support to understand what was getting in the way of effective team performance and help its people work more effectively together.

The work combined DISC, team coaching and individual coaching with a director, helping the team identify obstacles, agree practical actions and support implementation.

During the period in which average billability increased, the client also reported approximately £200,000 more billing per month and said the business was around 50% further ahead on year-end work.
